Hire the product leader who can take it from here.

What TalentLayer is

A specialist product-leadership search firm for Series A–C startups. We work retained on one role at a time, write the hiring thesis with you, and score every serious candidate against it before anyone speaks.

The deliverable isn't a longlist. It's a Fit Card, a Reference Dossier, and an Interview Kit — scored artifacts you keep regardless of outcome. We charge a percentage of CTC, not a quarter of it.

The cost of a miss

A wrong senior product hire is a multi-quarter problem.

Fully loaded, a bad senior product hire often costs £180k+ once you count base, equity, recruiting, onboarding, and a year of product bets pointed the wrong way.

Roadmap velocity drops while you unwind it. Your best engineers wait for direction. Most founders take another 6–9 months before they re-open the search — pride and board optics delay the call.

You are still the product leader

Every serious candidate takes hours you do not have. The role stays open because you cannot run search and run the company at once.

The hiring thesis never gets written

Without a clear Spec you hire for polish and pedigree. The scorecard becomes a list of nice-to-haves no single person can satisfy.

Urgency replaces judgment

Someone left. Engineering is covering product. The board is asking. Offers go out before the evaluation criteria do.

References stay shallow

Two polite calls with people the candidate chose. You learn almost nothing about how they handle ambiguity, founders, or a stalled roadmap.

Fit Lab

Four scores before the first interview.

Every credible candidate gets a Fit Card against your Spec. You see stage match, shipping record, founder chemistry, and compensation realism — with evidence attached.

Stage-fit & scope ownership

A 0→1 operator dropped into a 40-engineer org will drown. A process builder in a 12-person startup will suffocate. We score the match between their pattern and your actual constraints — team size, funding stage, and the decisions this hire will own.

Sample Evidence excerpt

Built product from 4→28 people in a regulated environment. Two prior companies in adjacent verticals. References describe clarity under ambiguity and a habit of owning scope rather than waiting for it.

How we work

Spec first. Then the market.

Retained mandates usually run 6–12 weeks from signed brief to accepted offer. Partners own the hard calls; you get artifacts your team can use, not a CV dump.

  1. 1
    Week 1

    Brief & Spec

Structured intake with founders and stakeholders. We name the decisions this hire will own, the constraints they operate inside, and 12–18 month success criteria.

  2. 2
    Weeks 2–6

    Search & Fit Cards

We map the market and score every credible candidate on the four Fit Lab dimensions. You receive Fit Cards you can debate in ten minutes.

  3. 3
    Weeks 6–10

    Evidence & interviews

Deep references become a Reference Dossier. We design the interview process and hand you the Interview Kit with rubrics. Partners debrief every round.

  4. 4
    Weeks 10–12+

    Close & 90 days

Offer framing and negotiation support. After start, structured check-ins at 30 / 60 / 90 days catch misalignment while it is still cheap to fix.

What you receive

Product Leadership Spec

Scope, decision rights, constraints, and success criteria for the first 12–18 months.

Fit Cards

One page per candidate: four scores, evidence, risks, recommendation.

Reference Dossier

Structured, attributable references from people who have seen the work.

Interview Kit

Exercises, questions, and scoring rubrics tied to your Spec.

Close support

Offer design, compensation realism, negotiation through signed acceptance.

90-day loop

Check-ins with the new leader and stakeholders. Included on retained.

Roles we recruit for

Product leadership, end to end — one function, every seniority.

We only build out product leadership teams. That narrowness is the reason the Fit Cards work: we know what "good" looks like at each rung because we've written the thesis a hundred times.

01 / Founder-equivalent

Chief Product Officer

First product hire at a Series B/C building their exec team. Owns strategy, org design, and the founder's transition out of the product seat.

Series B–CRetainedExec

02 / Head of function

VP Product

Leads a team of 3–8 PMs at a scaling Series A/B. Translates founder vision into roadmap, hiring plan, and shipping cadence.

Series A–BRetainedFunction lead

03 / Builder

Head of Product

Player-coach for a 2–5 person product org at a post-Series-A company. Keeps hands on the roadmap while levelling the team.

Post-Series ARetainedHybrid

04 / Senior IC

Director of Product

Owns a product line or multiple squads. The first rung where "individual contributor" stops meaning doing the work yourself.

Series A–CRetained / ProjectSenior IC

05 / Senior IC

Principal Product Manager

Cross-cutting IC. Sets standards across squads, mentors PMs, owns the hardest ambiguous problem the founder has.

Series A–CRetained / ProjectSenior IC

06 / Specialist

Group / Senior PM

For the rare roles where the wrong hire is expensive enough to warrant the full Fit Card process — not every PM seat.

We don't run a generalist recruitment desk. If your role is engineering, design, growth, or GTM, we'll point you at someone we trust rather than take it on.

Where we sit

Product leadership only. Evidence over CVs.

Traditional retained search often runs 25–35% of CTC. We specialise in one function, charge less, and leave you with scored artifacts.

Fit Card

Four scored dimensions before the first interview. Stage-fit, shipping DNA, founder chemistry, comp realism — each backed by evidence, not gut feel.

How did they handle unclear product strategy?
"Restructured the roadmap in three weeks. Cut a large share of in-flight work. The team shipped the right thing faster."
— Former CTO, Series B
What would you change about working with them?
"Protects the team from noise — which is good. Founders sometimes felt cut off. Needed a tighter upward cadence."
— CEO, same company

Reference Dossier

Interview Kit

Structured scoring rubrics so every interviewer asks the same questions against the same criteria. No more "I got a good vibe."

These are working samples. Real artifacts use attributable references, company-specific context, and explicit risk language.

Pricing

A percentage of CTC.

Fee scales with the role. A Head of Product at Series A is a different hire than a CPO at Series C.

Fit Dossier or targeted search support

Same evidence layer — Spec, Fit Cards, Dossier — without full retained close support. Useful when you have internal capacity.

Fit check

When we take the work.

Good fit

  • Series A–C, typically B2B software or adjacent
  • Founder is still the de facto product leader
  • One senior product hire is high-leverage this year
  • You want a scorecard and evidence, not a pile of CVs
  • UK or EU is the primary market for the role

We will decline

  • Pre-PMF and still searching for the product
  • Five hires this quarter across functions
  • You already have a deep bench of finalists
  • GTM, design, or generic leadership searches
  • You want the cheapest CV blast available

FAQ

Practical questions.

Why percentage of CTC?
A Head of Product at Series A is a different hire than a CPO at Series C. Tying fee to CTC keeps incentives aligned: we care about the right person at a realistic package.
What is a Fit Card?
One page per candidate. Four scored dimensions with evidence, risks, and a clear recommendation. Built to be read in five minutes and debated in ten.
How long does a retained engagement take?
Usually 6–12 weeks from signed brief to signed offer. Speed comes from locking the Spec and evaluation before interviews start. The 90-day loop after hire is included on retained.
Do you work outside the UK and EU?
Primary markets are UK and EU. We occasionally take US mandates when the company has a strong European presence and the role sits in product leadership. We decline work we cannot do well.
What if the hire leaves?
The 90-day loop exists to catch misalignment early. On retained engagements, if the hire leaves within six months we run a replacement search at no additional fee, subject to the engagement terms.
How is the fee lower than traditional retained search?
We only do product leadership, keep a small case load, and sell scored artifacts rather than a large generalist bench. Retained is 10–12% of CTC versus the usual 25–35% band.

Tell us about the hire.

A short brief is enough. We reply within two business days, including when we are the wrong firm for the work.
